What we owe to the talent that stays
Below are some quick reflections from Bogdan, one of our founders, who previously worked as a drug discovery scientist.

A few weeks ago, during a team offsite, I was struck by how often the conversation came back to impact. We were talking about the usual things people sometimes talk about at offsites: what they want from their careers, what they hope to build, and what success looks like over the next few years. While financial success and career progression and building a successful company all mattered to people, underneath all of it was something more specific: people wanted to know that the work they were doing would eventually add up to something real. That might mean helping move a field forward, or contributing to a therapy that eventually reaches patients, or simply knowing that their time and abilities were being applied to a problem worth solving.
The more time I spend in biotech, the less unusual this seems. There are easier places for talented people to work. Someone with deep training in biology, chemistry, engineering, or data science could choose industries with faster feedback loops, more predictable outcomes and, often, better financial upside. Instead, many of us choose to spend years working on programs where failure is common and a single experiment or clinical result can invalidate years of work. That choice is hard to explain if you assume people optimize only for compensation or status.
Of course those things matter, and it would be romantic and dishonest to pretend otherwise. People want good salaries and equity that ends up being worth something. But for a lot of people in biotech, those things are the floor of what makes a job acceptable, not the ceiling of what makes it worth doing. There is another kind of return underneath, which is the feeling that your finite time is being spent on something consequential.
"Mission-driven" has become such a standard part of corporate language that it can sound almost meaningless, since every company now has a mission statement and every careers page says the work matters. In biotech, the connection can be much more concrete than that. A medicinal chemist can trace years of work into a molecule that eventually reaches the clinic, a translational scientist can see how a decision made today shapes what gets tested next, and a platform team can help unlock a class of therapies that didn't previously exist. Even people further from the bench often have a relatively clear line between what they do and whether useful science moves forward.
That changes how people make trade-offs. Someone might accept more uncertainty because they believe in the problem, choose a harder company over an easier one, or tolerate longer feedback loops and less glamorous work because the successful outcome matters more to them. What this describes goes beyond altruism versus ambition; it's more so a broader definition of ambition, and it creates a specific responsibility for the companies that employ these people.
If your workforce has deliberately chosen to spend its career on consequential problems, wasting their time is particularly expensive. A scientist doesn't spend a decade developing expertise so they can spend hours hunting for context across systems, recreating reports, waiting for someone to tell them what matters next, or repeating work because the previous result was difficult to find. Those inefficiencies obviously cost money, but they also consume something much harder to replace, which is the attention and working lives of people who came into the field because they wanted to make them count.
We've seen this directly at Kaleidoscope. One of the less obvious effects of giving teams a clearer view of their R&D, is that people stop operating one day at a time. Instead of asking, "What experiment am I running tomorrow?", they can see the larger goal and understand what outputs the team is working toward over the next several weeks. That kind of visibility sounds operational when described that way, but in practice it's deeply connected to mission, because people do better work when they understand where that work is going.
Biotech will always demand trade-offs. Science is hard and the timelines are long, and there will never be enough capital or time to pursue every interesting idea. One resource is especially easy to overlook in the middle of all that: the finite number of years talented people have to apply themselves to meaningful problems. Biotech attracts an unusual number of people who care deeply about what their work adds up to. The least we can do is build companies that help more of it add up to something.
